هدف: پژوهش حاضر باهدف شناسایی و طبقه‌بندی چالش‌های اخلاقی ناشی از به‌کارگیری هوش مصنوعی در مدیریت منابع انسانی انجام شد.
طرح پژوهش/ روش‏‌شناسی/ رویکرد: این پژوهش با رویکرد کیفی و به شیوه «سنتزپژوهی» انجام شد. داده‌ها از طریق بررسی اسنادی گردآوری گردید و جامعه پژوهش شامل منابع علمی داخلی ( ۱۳۹۹ تا ۱۴۰۴) و منابع بین‌المللی (۲۰۲۰ تا ۲۰۲۵) بود. کلیدواژه‌های مرتبط با «چالش‌های اخلاقی»، «هوش مصنوعی» و «مدیریت منابع انسانی» در پایگاه‌های داده داخلی و بین‌المللی جست‌وجو شد. پس از غربالگری منابع، ۲۸ منبع نهایی برای تحلیل انتخاب گردید و داده‌ها با روش تحلیل مضمون موردبررسی قرار گرفت.
یافته‌ها: نتایج پژوهش نشان داد چهار چالش اصلی شامل «سوگیری و تبعیض»، «حریم خصوصی»، «شفافیت» و «مسئولیت‌پذیری» از مهم‌ترین چالش‌های اخلاقی هوش مصنوعی در مدیریت منابع انسانی هستند. تحلیل‌ها بیانگر آن است که به‌کارگیری موفق و انسانی هوش مصنوعی، مستلزم توجه به اصول عدالت، حفاظت از حریم خصوصی، شفافیت در تصمیم‌گیری و پاسخ‌گویی سازمانی است.
ارزش/ اصالت پژوهش: این پژوهش با دسته‌بندی نظام‌مند چالش‌های اخلاقی، سهمی نظری در بسط مباحث مربوط به اخلاق هوش مصنوعی در حوزه مدیریت منابع انسانی ایفا می‌کند. همچنین از منظر تجربی، یافته‌ها می‌تواند راهنمایی برای مدیران و سیاست‌گذاران در حوزه منابع انسانی باشد؛ تا تصمیمات فناورانه خود را با ملاحظات اخلاقی همسو سازند.
پیشنهادهای اجرایی/ پژوهشی: با توجه به نتایج پژوهش، پیشنهاد می‌شود سازمان‌ها در بهره‌گیری از فناوری‌های هوش مصنوعی در مدیریت منابع انسانی، چارچوب‌های اخلاقی شفاف و ترکیبی تدوین کنند.
