هدف: تعامل مؤثر با کارکنان از مهم‌ترین چالش‌های مدیریت منابع انسانی است. در بسیاری از سازمان‌ها، باوجود رضایت مالی کارکنان، نرخ ترک خدمت بالا است که می‌تواند ناشی از ضعف در روابط انسانی و رفتار مدیران باشد. «نجابت مدیریتی» به‌عنوان رویکردی اخلاق‌محور، عاملی مؤثر در کاهش تمایل کارکنان به ترک خدمت شناخته می‌شود.
روش‌شناسی: این پژوهش کاربردی و توصیفیپیمایشی، باهدف بررسی تأثیر نجابت مدیریتی، بر تمایل به ترک خدمت و نقش تعدیل‌گر حمایتِ سازمانی ادراک‌شده انجام شد. جامعه آماری شامل کارکنان رسمی شرکت توزیع نیروی برق خراسان رضوی بود و داده‌ها از 384 نفر با پرسشنامه‌های معتبر، گردآوری و با مدل‌سازی معادلات ساختاری تحلیل شد.
یافته‌ها: نتایج نشان داد که افزایش نجابت مدیریتی مدیران، باعث کاهش تمایل به ترک خدمت می‌شود و حمایت سازمانی ادراک‌شده این رابطه را تقویت می‌کند. به‌بیان‌دیگر، در سازمان‌هایی که کارکنان احساس حمایت بیشتری دارند، اثر رفتارهای اخلاق‌مداری مدیران بر ماندگاری کارکنان بیشتر است.
نتیجه‌گیری: رفتارهای انسانی و اخلاقی مدیران همراه با حمایت سازمانی مؤثر، می‌تواند به افزایش تعهد و ماندگاری کارکنان منجر شود. نوآوری این پژوهش در معرفی و بومی‌سازی مفهوم نجابت مدیریتی در فضای سازمانی ایران و بررسی نقش تعدیل‌گر حمایت سازمانی ادراک‌شده است.
