چکیده: (842 مشاهده)
هدف: بررسی تأثیر فرهنگ‌سازمانی درگیر شدن در کار بر اثربخشی مدارس به‌عنوان سازمان‌‌های آموزشی دولتی است.
طرح پژوهش/ روش‌شناسی/ رویکرد: این پژوهش ازنظر هدف، شناختی یک پژوهش کاربردی و ازنظر روش‌شناسی، یک پژوهش توصیفی-میدانی است. روش نمونه‌گیری به‌صورت تصادفی نظام‌مند و حجم نمونه با استفاده از جدول مورگان معادل ۱۵۵ مدرسه است. برای سنجش روایی صوری پرسش‌نامه ازنظر خبرگان، برای سنجش پایایی از آلفای کرونباخ و برای تجزیه‌وتحلیل داده‌ها علاوه بر آمار توصیفی از آمار استنباطی مانند مدل‌سازی ساختاری استفاده گردید.
یافته‌ها: تحلیل داده‌ها نشان می‌دهد که فرهنگ‌سازمانی درگیر شدن در کار بر اثربخشی مدرسه و تک‌تک مؤلفه‌های آن مؤثر است. این در حالی است که رضایت شغلی معلمان نقش میانجی و انتظارات والدین نقش تعدیل‌گر را در این میان ایفا نمی‌کند. بااین‌وجود، فرهنگ‌سازمانی درگیر شدن در کار علاوه بر اثربخشی مدرسه، بر رضایت شغلی کارکنان نیز کاملاً تأثیرگذار است.
ارزش پژوهش: با توجه به اثربخشی کمتر از حد انتظار در مدارس دولتی ایران و همچنین عدم وجود پژوهش‌های بومی جهت تبیین فرهنگ‌سازمانی مطلوب در مدارس ایران، این مطالعه با استفاده از پیشینه پژوهش‌های ملی و بین‌المللی، به برآورد و سنجش یک فرهنگ‌سازمانی مؤثر برای بهبود اثربخشی در مدارس دولتی می‌پردازد.
پیشنهادهای اجرایی: مدیران مدارس دولتی با تقویت فرهنگ درگیر شدن در کار به‌واسطه راهکارهایی مانند «ایجاد محیط حمایتی، گسترش تصمیم‌گیری‌های مشارکتی، تقویت ارتباطات درون‌سازمانی» می‌توانند به افزایش رضایت شغلی کارکنان و اثربخشی فعالیت‌ها در مدارس دولتی دست یابند.
