چکیده:   (5202 مشاهده)
التزام کارکنان که گاهی با عنوان اشتیاق یا تعلق به کار خوانده می‌شود، زمانی به‏ وجود می‌آید که افراد به شغل خود علاقه‌مند باشند، از آن لذت ببرند، و بخواهند برای انجام آن تلاش کنند. هدف اصلی پژوهش حاضر، بررسی عوامل موثر در ارتقای التزام کارکنان در سطوح سه ‏گانه فردی، گروهی، و سازمانی، و شناسایی و مدلسازی روابط بین متغیرهاست. این پژوهش با بررسی داده ‏های گردآوری‏ شده از 65 سازمان دولتی ایران با روش مدل معادله ‏های ساختاری، به این نتیجه دست یافت که در سطح سازمانی، ساختار سازمانی، حمایت سازمانی، فرهنگ سازمانی، و جبران خدمت؛ در سطح گروهی، رهبری تاثیرگذار، محیط کاری خوب، مشارکت کارکنان، اعتماد سازمانی، بازخورد سازنده، وضوح نقش، و ارتباط با بالادستی؛ و در سطح فردی، امنیت شغلی، استقلال کاری، انگیزش درونی، تعهد سازمانی، عدالت سازمانی ادراک ‏شده، تعصب مذهبی، و برون‏گرایی (شخصیت) بر التزام کارکنان موثر هستند. این پژوهش دارای راهکارهای اجرایی و پژوهشی است.
